The Setup
What we were working with.
The Problem
Agent recruitment advertising is expensive because you're targeting a narrow professional audience — licensed real estate agents — who are being actively courted by 5 or 6 brokerages simultaneously. Generic "join us" ads produce low-quality leads. The $85 CPL target was already ambitious; the market typically runs $100–180 for qualified agents.
The Audience
Licensed real estate agents with 2+ years experience, currently affiliated with RE/MAX, Keller Williams, Coldwell Banker, Century 21, or eXp Realty. Layered with professional LinkedIn-style interests, business email signals, and geographic filters matching the brokerage's expansion markets. Exclusion of already-affiliated agents and unlicensed prospects.
Our Solution
Lead magnet strategy: a proprietary "Commission Comparison Calculator" that showed agents their annual income difference at the new brokerage vs their current one. This data-first creative bypassed skepticism and created immediate self-qualified intent. Meta for reach and awareness, Google Search for agents actively searching for brokerage comparisons. Application form qualifying for experience and license status upfront.

What We Learned
The takeaways that repeat.
Commission calculators are the best agent recruitment creative
Generic "unlimited earning potential" ads are ignored — every brokerage says the same thing. A calculator that shows an agent exactly what they made last year vs what they'd earn at the new brokerage creates self-qualified, high-intent leads. Agents who complete the calculator are doing the sales job themselves.
Competing brokerage targeting on Meta is underutilised
Professional interest targeting combined with employer signals ("works at Keller Williams") allowed us to serve creative specifically to agents at competitor brokerages. These audiences had 2.1× higher application rate than general licensed-agent audiences, because message relevance was immediate.
Google Search captures active switchers at the bottom of the funnel
Agents typing "best brokerage commission split" or "flat-fee brokerage comparison" are actively evaluating options. Google Search captured this intent at $28.20 CPL — below our Meta average — because intent was already present. The channels complemented each other rather than cannibalising.
Better qualified applicants improved retention by 74 basis points
When agents arrive through a commission calculator, they've already done the math on why the switch makes sense. This pre-qualification means fewer 90-day churners and higher first-year production. The downstream retention improvement reduced per-active-agent customer acquisition cost by 31%.
